家长式领导对员工越轨创新行为的影响研究 被引量:5

摘要 基于层级回归方法,探讨了三元家长式领导对员工越轨创新行为的直接效应和交互效应,并立足于自我决定理论,深入分析了成就动机在家长式领导与员工越轨创新行为间的调节作用。实证分析结果表明:德行领导负向影响员工越轨创新行为;仁慈领导正向影响员工越轨创新行为;德行领导、仁慈领导分别与威权领导对员工越轨创新行为存在显著的交互作用;成就动机负向调节德行领导与员工越轨创新之间的关系,正向调节仁慈领导与员工越轨创新之间的关系;威权领导正向影响高成就动机员工的越轨创新行为,负向影响低成就动机员工的越轨创新行为。根据所得结论,提出家长式领导与越轨创新对提升企业创新绩效的实践启示。 Based on the hierarchical regression method, the Paper discussed the direct effect and interaction effect of ternary paternalistic leadership on employee's behaviors in deviant innovation. Based on Self-Decide theory, this Paper provided an in-depth analysis of the role of achievement motivation to be played in the adjustment between paternalistic leadership and employees’ deviant behaviors. The empirical analysis results indicated that moral leadership can have negative effects on employees’ deviant behaviors;benevolent leadership can have positive inf luence on employees’ deviant behavior;moral leadership, benevolent leadership and authoritarian leadership have significant interactions with employee’s deviant behavior respectively;The achievement motivation had a negative impact on the relationship between moral leadership and employee deviant behavior while positively influencing the relationship between benevolent leadership and employee deviant behavior;Authoritarian leadership hada positive inf luence on the deviant innovation behavior of employees with high achievement motivation while negatively affecting the deviant innovation behavior of employees with low achievement motivation. Based on the research results, the author puts forward the practical idea that paternalistic leadership and deviant innovation can improve the performance of enterprises in innovation.
