平台型经济组织的人力资源创新管理——以北京市小猪短租合作型员工为例 被引量:2

Creative Management of Human Resources in Mobile Internet-based Economic Organizations——Taking the Cooperation-based Employees of Xiaozhuduanzu as a Case

摘要 近年来,依托移动互联网的平台型经济组织大量涌现,其以撮合供需双方的交易活动为主要业务,为有效配置资源提供服务。以平台型经济组织小猪短租为例,运用定量分析与定性分析相结合的方法从招聘与甄选、上岗与培训、绩效与考核和保障与激励四个维度分析其合作型员工(房东)管理现状发现,小猪短租在招聘与保障方面表现突出,创新实行“本土化战略”招聘,同时向房东提供个人信息、财产和人身多方面的安全保障。但存在招聘与甄选方面过度依赖互联网资源,线下把关不足;培训方法单一,培训结果考核流于形式;绩效反馈不及时,考核机制存在漏洞;保障与激励方面激励有余惩处不足等问题。对此,要优化平台招聘体系,加强培训体系建设,完善绩效评估机制,构建标准的保障与激励体系等,以期为平台型经济组织健康、可持续发展提供参考。 This paper is aimed at providing reference for the sustainable and healthy development of mobile Internet-based economic organizations.In recent years,economic organizations based on mobile Internet have sprung up in large numbers.Their main business is constributing to the trade between supply and demand and serving the effective allocation of resources.Taking Xiaozhuduanzu,a small mobile Internet-based economic organization,as a case,the status quo of its staff (landlords) management is analyzed with the methods of quantitative analysis and qualitative analysis in the perspectives of recruiting and selection,induction and training,performance and appraisal,and security and encouragement,and it is found that Xiaozhuduanzu is outstanding in recruiting and security,for it implements the localization strategy innovatively and also provides landlords with security in the aspects of personal information,property and personal safety.On the other hand,however,problems exist in Xizozhuduanzu: It too depends upon Internet resources in recruiting and selection to be strict in offline control;its training is so simple that the assessment of training results is only a formality;the feedback of performance appraisal is not timely so that loopholes exist in the assessment mechanism;and there are too many incentives and too few punishments.Proposals are made such as optimizing the mobile Internet-based recruiting system,strengthening the construction of the training system,perfecting the the mechanism of performance assessment and constructing a standardized security and incentive system.
