摘要
研究拟探索中国企业员工建议寻求行为结构(研究一),并检验建议寻求行为前因及结果(研究二)。研究一通过对中国企业15名员工的半结构访谈收集员工建议寻求事件,编制半结构化问卷;通过探索和验证性因素分析,构建和验证了建议寻求的两维度结构:自主型和依赖型。研究二以298份配对数据为样本,探索了建议寻求的目标导向前因及结果,层次回归表明:①学习目标导向要比绩效目标导向更强地预测自主型建议寻求,而绩效目标导向要比学习目标导向更强地预测依赖型建议寻求;②自尊与自主型建议寻求具有显著正相关,而与依赖型建议寻求具有显著负相关;③自尊可强化学习目标导向与自主建议寻求之间的关系,同时也调节了绩效目标导向与依赖建议寻求的关系;④自主型和依赖型建议寻求与员工创造力的关系强度存在差异,自主型要比依赖型产生更高水平的创造力。自主型建议寻求也可正向预测工作绩效,而依赖型则负向预测工作绩效。
This study intends to explore the concept of advice-seeking behavior in Chinese organizations( Study 1),and to examine the antecedents and consequences of advice-seeking behavior( Study 2). In Study 1,semi-structured questionnaires on employee advice-seeking events were collected through semi-structured interviews with 15 Chinese employees. By exploratory and confirmatory factor analyses,we constructed and validated two-dimensional structure of advice-seeking behavior: autonomous advice-seeking and dependent advice-seeking,which show satisfactory construct validity and reliability. In Study 2,we investigated the antecedents and consequences of advice-seeking behavior with a sample of 298 employees. The results of the hierarchical regression analysis revealed that:( 1) learning goal-orientation predicts autonomous advice-seeking and performance goal-orientation predicts dependent advice-seeking;( 2) there is a significant positive relationship between self-esteem and autonomous advice-seeking,and a significant negative relationship between self-esteem and dependent advice-seeking;( 3) self-esteem strengthens the relationship between learning goal-orientation and autonomous advice-seeking,and moderates the relationship between performance goal-orientation and dependent advice-seeking;( 4) there is difference in the strength of the relationship between autonomous advice-seeking vs. dependent advice-seeking and employee creativity. Specifically,autonomous advice-seeking results in higher level creativity than dependent advice-seeking. We also found that autonomous advice-seeking positively predicts job performance,while dependent advice-seeking negatively predicts job performance. Finally,we discuss the theoretical and practical implications as well as limitations.
