护士创新行为与护士组织创新氛围及心理弹性的相关性研究 被引量:40

Correlation study on nurses′ innovative behavior and nurse innovation climate and resilience

摘要 [目的]了解临床护士创新行为、组织氛围和心理弹性的现状,探讨护士创新行为与护士组织创新氛围及心理弹性之间的关系。[方法]2018年3月,采用方便抽样的方法,选取武汉市某三级甲等医院临床护士497名作为研究对象,采用护士创新行为量表、护士组织创新氛围量表和护士心理弹性量表进行调查。[结果]临床护士创新行为总均分为(3.09±0.64)分,组织创新氛围总均分为(3.36±0.50)分,心理弹性总均分为(2.32±0.56)分,处于中等水平。护士创新行为在学历、职称、职务、聘用方式和是否发表论文/申请专利或课题等方面差异有统计学意义(P<0.05)。组织创新氛围和心理弹性与护士创新行为呈正相关(r值为0.293,0.156)。经多层逐步回归分析发现,职务、职称、有无发表论文/申请专利或课题、组织创新氛围、心理弹性影响护士的创新行为。[结论]护理管理者应当注意完善护士培训体系,提高护士的学历层次,加大对护士科研管理的力度,营造护士创新的氛围,提高护士的心理弹性,提升护士的创新行为。 Objective: To understand the status quo of clinical nurses′ innovative behavior,organizational atmosphere,and resilience.And to explore the correlation among nurses′ innovative behavior,organizational innovation climate,and resilience. Methods: In March 2018,a total of 497 clinical nurses from a Tertiary Grade A hospital in Wuhan were selected as the subject by using the convenient sampling method.The Nurse Innovative Behavior Scale (NIBS),Nurse Organizational Innovation Climate (NOIC),and Connor Davidson Resilience Scale (CD RISC) were used to investigate. Results: The total average score of clinical nurses′ innovative behavior was (3.09±0.64) points,the total average score of organizational innovation climate was (3.36±0.50) points,and the total average score of resilience was (2.32±0.56) points,which were at the moderate level.There was a statistically significant difference in nurses′ innovative behaviors in terms of academic qualifications,titles,positions,hiring methods,and whether published papers/applied for patents or subjects ( P <0.05).The organizational innovation climate and resilience were positively correlated with nurses′ innovative behavior ( r =0.293,0.156).Multi layer stepwise regression analysis showed that nurses′ innovative behavior was affected by the positions,titles,whether published papers / applied for patents or subjects,organizational innovation climate,and resilience. Conclusions: Nursing managers should pay attention to perfecting the nurse training system,improve the nurses′ academic level,increase the intensity of nurses′ scientific research management,create a nurses′ innovative climate,improve the nurses′ resilience,and enhance the nurses innovative behavior.
