5家SMO公司临床研究助理工作满意度、职业倦怠与离职意愿现状调查及分析 被引量:7

Analysis on job satisfaction,job burnout condition and turnover intention of clinical research coordinator in five site management organizations

摘要 目的:描述临床研究助理(CRC)工作满意度与职业倦怠的现状并分析影响因素,从而为临床研究管理者采取促进CRC管理的措施提供依据。方法:本研究于2017年2月选取5家现场管理组织(SMO)公司150名CRC进行问卷调查,采用国内学者陶红的工作满意度量表和Maslach工作倦怠量表进行测量。结果:5家CRC工作满意度的总平均得分为(3. 43±0. 42)分(评分范围1~5分),得分最高的维度为与同事的关系(3. 995±0. 63)分、最低的维度为工资及福利待遇(2. 55±0. 55)分; CRC的工作满意度与职业倦怠呈现相关性。多元线性回归方程显示,工作负荷、工作本身、同事关系、个人成长与发展因子能够对CRC的职业倦怠进行预测。结论:CRC工作满意度整体水平较低,对工资福利、个人发展与成长及工作本身尤其不满; CRC工作满意度能够影响职业倦怠。建议应该重视CRC的福利待遇,职业生涯规划,强化人性化管理方式,促进CRC管理工作的提升。 Objective:To describe and analysis job satisfaction and job burnout condition of clinical management coordinator(CRC)and provide reference for promoting the management of CRC.Methods:A descriptive,correlational design was used to study job satisfaction and job burnout condition among CRC.Questionnaires of job satisfaction and job burnout using job satisfaction scale of Tao Hong and Maslach job burnout scale were conducted in 5 site management organizations(SMO)among 150 CRCs in Feb,2017.Results:The average score of CRC job satisfaction was(3.43±0.42)(score range of 1~5),satisfaction level of colleagues‘relationship scored the highest(3.995±0.63),satisfaction level of wage and welfare scored the lowest(2.55±0.55).Satisfaction level showed correlations with the job burnout level.Stepwise regression was used and the multiple linear regression equations were established.Workload,work,colleagues’relationships and personal growth and development can predict CRC’s job burnout level.Conclusions:The level of CRC job satisfaction was low,the most influencingfactors included wage and welfare,personal growth and development,and work itself.The level of job satisfaction can influence CRC job burnout level.It is suggested that we should pay more attention to the wage and welfare of CRC and career planning,strengthen the humanized management,and promote the management of CRC.
