新生代员工频繁离职是“信仰”缺失吗?——一个双中介模型 被引量:1

摘要 新生代员工"离职潮"引起了学术界和管理实践界的共同关注,职场精神力作为工作场所的"信仰",很可能会对员工离职倾向产生影响。基于社会认同理论,构建了一个双中介模型,探讨职场精神力对新生代员工离职倾向的作用路径。运用spss 22.0和Amos 22.0对198份问卷进行分析,结果表明:职场精神力对新生代员工离职倾向具有显著的负向影响;工作满意度和员工敬业度在两者之间起中介作用。研究结果揭示了职场精神力对新生代员工的影响机制,对新生代员工管理与降低离职率等具有一定的现实意义。 The frequent resignation of New Generation of employee has attracted attention both from circles of academy and of practice.Although some scholars have begun to study the elements which influence the turnover intension,there is still room for studying this aspect combined with workplace spirituality.Workplace spirituality is relatively new research domain,as a"faith"in the workplace it may impact the turnover intension.This thesis builds a dual-medium model to study the influence of workplace spirituality on the turnover intension from three dimensions.Based on the analysis of 198 questionnaires,most of the assumptions proposed in this thesis are proved.It turns out that workplace spirituality has an obvious negative impact on the turnover intension of New Generation and job satisfaction together with employee engagement work as mediators between them.This research has revealed the impact mechanism of workplace spirituality on employees of New Generation and has practical significance for managing employees and reducing turnover rate.
