包容性领导、内部人身份认知与员工知识共享——组织创新氛围的调节作用 被引量:29

Inclusive Leadership,Perceived Insider Status and Employee Knowledge Sharing——Moderating Role of Organizational Innovation Climate

摘要 知识共享是组织开发知识资源以增强竞争优势的关键环节。尽管以往研究表明,多种领导风格显著影响了员工知识共享,但目前对包容性领导是否影响、如何影响以及何种情况下更能影响员工知识共享却知之甚少。基于185份科研人员的有效调查问卷数据,考察了包容性领导对员工知识共享的影响效果,尤其是内部人身份认知的中介作用和组织创新氛围的正向调节作用。实证检验结果显示:包容性领导显著正向影响员工知识共享;内部人身份认知在包容性领导与员工知识共享之间发挥中介作用,且组织创新氛围将强化内部人身份认知在包容性领导与员工知识共享两者关系之间的中介作用;组织创新氛围越强,包容性领导对员工知识共享的正向影响以及内部人身份认知对员工知识共享的正向影响亦将随之增强。 Knowledge sharing is regarded as the key factor in developing knowledge resources to enhance the organizations'competitiveness.Although,previous studies have shown that a variety of leaderships significantly affect knowledge sharing,yet surprisingly the effects of inclusive leadership on knowledge sharing are fairly limited.Based on the survey data of 185 researchers,it examined the effect of inclusive leadership on employee knowledge sharing,especially the mediating role of perceived insider status and the moderating role of organizational innovation climate.The results show that:inclusive leadership positively influence employee knowledge sharing;perceived insider status plays the mediating role between inclusive leadership and employee knowledge sharing,and organizational innovation climate strengthens the mediating effect of perceived insider status on the relationship between inclusive leadership and knowledge sharing;organizational innovation climate has a significant role in moderating the relationship between perceived inclusive leadership,insider status and employee knowledge sharing such that positive associations will be stronger under the condition of high innovation climate.
