心理授权在ICU护士组织氛围与离职意愿间的中介研究 被引量:2

摘要 目的探讨和验证心理授权在重症监护室护士组织氛围与离职意愿间的中介作用,为重症监护室人力科学管理提供理论依据。方法采用整群分层随机抽样的方法,运用心理授权量表、组织创新气氛问卷和离职意愿量表对本院重症监护室200名护士进行问卷调查,运用统计学软件进行分析并三者的相关性。结果相关分析显示:心理授权、组织创新氛围和离职意愿三者之间呈正相关关系(P<0.05)。心理授权与离职意愿呈负相关,心理授权与组织创新氛围正相关,组织创新氛围与离职意愿呈负相关(P<0.05),差异有统计学意义。结论心理授权通过对组织创新氛围对重症监护室护士离职意愿具有一定影响作用,护理管理者应从组织层面采用有效的授权干预措施,改善组织创新氛围,提高心理授权水平,从而降低重症监护室护理人员的离职意愿。 Objective To explore and verify the mediating role of psychological authorization between organizational atmosphere and turnover intention of nurses in intensive care unit,and to provide theoretical basis for scientific management of human resources in intensive care unit.Methods Using cluster stratified random sampling,200 nurses in ICU of our hospital were investigated by psychological authorization scale,organizational innovation atmosphere questionnaire and turnover intention scale.Statistical software was used to analyze the correlation among them.Results Correlation analysis showed that there was a positive correlation among psychological empowerment,organizational innovation atmosphere and turnover intention(P<0.05).There was a negative correlation between psychological authorization and turnover intention,a positive correlation between psychological empowerment and organizational innovation atmosphere,and a negative correlation between organizational innovation atmosphere and turnover intention(P<0.05),and there was a significant difference between psychological empowerment and organizational innovation atmosphere(P<0.05).Conclusion Psychological empowerment has a certain effect on nurses’ turnover intention through organizational innovation atmosphere.Nursing managers should adopt effective authorized intervention measures at organizational level to improve organizational innovation atmosphere,and nursing managers should adopt effective authorized intervention measures at organizational level to improve organizational innovation atmosphere and the level of psychological empowerment in order to reduce the willingness of nursing staff to leave the intensive care unit.
