摘要
强制性组织公民行为是一种带有强制性心理体验的组织公民行为,具有主观的感受性和行为的被迫性、持续性与目的性。强制性组织公民行为研究作为一个新的领域,越来越受到学者的关注,对其有一定理论研究,但实证检验比较欠缺。文章以623名高校辅导员为调查对象,运用强制性组织公民行为量表,对高校辅导员强制性组织公民行为的现状进行了实证研究。研究表明,高校辅导员存在强制性组织公民行为。辅导员强制性组织公民行为的产生,是外因与内因共同作用的结果,即受"三全育人"氛围、工作绩效考核、领导风格、印象管理动机和中庸价值取向等因素的影响。辅导员的强制性组织公民行为要得到有效改善,需从解决外因与内因上共同下功夫,从组织、领导和个人三个层面综合施策,从组织和领导层面降低外因影响,从个人层面降低内因影响。要大力推进高校"三全育人"综合改革、健全辅导员工作绩效考评机制和激励机制;领导风格应更加凸显仁慈与德行特征;辅导员要树立全面协调可持续的职业发展观。
Compulsory organizational citizenship behavior is an organizational citizenship behavior with compulsory psychological experience,which is subjective,persistent and purposeful.As a new field,the study of compulsory organizational citizenship behavior has attracted more and more attention from scholars.There are some theoretical studies on it,but empirical studies are relatively deficient.This paper takes 623 college counselors as the subjects of investigation and makes an empirical study on the status quo of compulsory organizational citizenship behavior of college counselors by using the Compulsory Organizational Citizenship Behavior Scale.Research shows that college counselors have compulsory organizational citizenship behavior,which is the result of the interaction of external and internal factors,namely,the atmosphere of "three-round education",job performance appraisal,leadership style,impression management motivation and the value orientation of the mean.In order to effectively improve the compulsory organizational citizenship behavior of counselors,efforts should be made to solve the external and internal causes,and comprehensive measures should be taken from the three levels of organization,leadership and individual,so as to reduce the external and internal effects from the organizational and individual levels.It is necessary to vigorously promote the comprehensive reform of "three-round education" in colleges and universities,improve the performance appraisal mechanism and incentive mechanism of counselors,highlight the characteristics of kindness and virtue in leadership,and counselors should establish a comprehensive,coordinated and sustainable career development concept.
