摘要
知识员工反生产行为及其影响心理因素的研究尚待深化。通过企业知识员工调查,研究损失感、不信任感与知识员工反生产行为的内在关系,以及不信任感对损失感和知识员工反生产行为之间关系的影响。直接效应研究结果表明,损失感是导致知识员工反生产行为的心理诱因,但知识不信任不会直接影响伪装行为和背逆行为,人际不信任不会直接影响伪装行为。通过多元回归分析发现,知识不信任对损失感和保守行为关系具有调节作用,人际不信任对隐性损失和背逆行为关系具有调节作用。上述研究成果丰富了知识共享研究领域的文献,对于组织有效进行知识共享活动管理具有重要的启示意义。
The behaviors of the knowledge employee’s counter-production and their influencing psychological factors need to be further studied. Through the knowledge employee’s investigation, the internal relationships among the sense of loss, the sense of distrust and the behaviors of the knowledge employee’s counter-production, and the effects of the sense of distrust on the relationships between the sense of loss and the behaviors of knowledge employee’s counter-production are studied. The direct effect results show that the sense of loss plays the function of the psychological inducement of the behaviors of the knowledge employee’s counter-production. While, the knowledge distrust has no direct effect on the pretended behavior and the breach behavior, and interpersonal distrust has no direct effect on the pretended behavior. Through the multivariate regression analysis, it is found that the knowledge distrust has the moderating effect on the relation between the sense of loss and the conservative behavior, and the interpersonal distrust has the moderating effect on the relation between the tacit loss and the breach behavior. The above achievements will enrich the knowledge sharing literature, which has some important implications for the effective management of knowledge sharing activities.
