摘要
具有中国特色的“面子”是心理学本土化研究的重点。员工的建言和沉默是组织行为学领域的新兴课题,其对组织影响深远。研究探讨了中国背景下组织中员工面子观的内涵和结构,及其与员工建言与沉默行为的关系。本文分为两个子研究:研究一探索并验证了员工面子观的结构并构建了量表;研究二表明:(1)想要获得面子对员工的促进性建言具有显著正向影响;(2)维护自己的面子对员工的沉默行为具有显著的正向影响;(3)基于组织的自尊在维护自己的面子和沉默行为间起正向调节作用,当基于组织的自尊较高时,维护自己的面子和沉默行为间的正向关系更显著。
Employees’initiative and creativity is the critical factor to improve organizational effectiveness.The characteristics of Chinese culture,such as face,influence voice and silence behavior in a particular way.This study contains two studies.The first study showed the face concept scale included“desire to gain face”,“protect one’s own face”,and“protect others face”three subscales.In the second study,based on 363 employee-colleague matched samples,the results indicated that:(1)“Desire to gain face”has significant positive influence on employees’promotive voice behavior;(2)“Protect ones’own face”has significant positive influence on employees’silence behavior;(3)Organization-based self-esteem had an moderator effect on“protect ones’own face”and silence behavior,that was under the condition of higher organization based self-esteem,the relationship between“protect ones’own face”and silence behavior was more significant.
