摘要
目的:从医务人员的心理资本出发,探讨其对工作绩效、离职倾向的影响,以及医患关系感知、工作满意度、工作投入、工作倦怠等在其中的作用。方法:运用AMOS和SPSS软件进行相关分析、回归分析、结构方程模型检验。结果:对工作绩效影响最显著的是心理资本(β=0.624、p<0.01),对离职倾向影响最显著的是工作倦怠(β=0.497、p<0.01),心理资本对工作满意度、工作倦怠、医患关系感知均有显著影响。结论:心理资本为优化医务人员管理提供新的视角,开发心理资本,有助于提高医务工作者工作满意度、医患关系感知和谐度以及工作绩效,有助于降低工作倦怠和离职倾向,在此基础上,提出开发心理资本的相关对策建议。
Objective:To investigate the effects of psychological capital on job performance and turnover intention in the medical staffs,and to investigate the role of doctor-patient relationship,job satisfaction,work engagement and job burnout. Methods:Questionnaires survey was used to collect data. SPSS and AMOS software were used to analyze the data,such as correlation analysis,regression analysis and structural equation model analysis. Results:The most important influencing factor of job performance was psychological capital(β=0.624,P < 0.01). The most important influencing factor on turnover intention was job burnout(β=0.497,P < 0.01). Psychological capital showed positive impact on job satisfaction,job burnout and doctor-patient relationship. Conclusions:Psychological cap? ital provides a new perspective for medical staffs’management. The development of psychological capital is important for medical staffs to improve their job satisfaction,doctor-patient relationship and job performance,and to reduce job burnout and turnover inten? tion. On the basis of this,some countermeasures and suggestions are put forward to develop psychological capital.
