护士工作满意度在专业实践环境和留职意愿间的中介作用 被引量:5

Mediating Effect of Nurses’ Job Satisfaction between Profession Practice Environment and Intent to Stay

摘要 目的 探讨护士专业实践环境、工作满意度与留职意愿的关系,为增强护士留职意愿提供依据。方法 采用一般资料问卷、护士专业实践环境量表(PPE)、工作满意度量表(MMSS)及留职意愿问卷对扬州市6所医院606名护士进行问卷调查。结果 护士专业实践环境、工作满意度和留职意愿两两之间存在正相关(P<0.01);结构方程模型和Bootstrap中介效应检验显示,专业实践环境对工作满意度和留职意愿有正向预测作用(P<0.01),工作满意度对留职意愿有正向预测作用(P<0.01),并且工作满意度在专业实践环境和留职意愿间起到部分中介作用,中介效应占50.59%。结论 医院管理者应通过改善护士专业实践环境,提高工作满意度以增强护士留职意愿,稳定护理队伍。 Objective To explore the relationship between nurses’ professional practice environment, job satisfaction and intent to stay, and provide basis for enhancing nurses’ willingness to stay. Methods Using sampling method, 606 nurses from 6 hospitals of Yangzhou were assessed by self-reported questionnaire, profession practice environment scale, Muller/McCloskey satisfaction scale and intent to stay questionnaire. Results There were positive correlation between professional practice environment, job satisfaction and intent to stay( P <0.01);SEM and Bootstrap tests showed that profession practice environment has a positive prediction effect on job satisfaction and intent to stay( P <0.01), job satisfaction has a positive prediction effect on intent to stay ( P <0.01), and job satisfaction has partial mediating effect between professional practice environment and intent to stay. The mediating effect accounted for 50.59% of the total. Conclusion Hospital administrators should improve the professional practice environment and job satisfaction to increase the intent to stay.
