摘要
文章通过多渠道、分时段对96个团队的327名员工及其领导的相关数据,采用跨层次法,验证个体目标导向对员工创造力的关系。研究结果表明:经过知识共享的中介作用,个体学习目标导向和个体绩效趋近目标导向与员工创造力正相关,而个体目标避免导向与员工创造力负相关。引入团队层面的谦卑型领导作为调节变量,当谦卑型领导水平较高,个体学习目标导向和个体绩效趋近目标导向对员工创造力的间接正向作用加强,而个体绩效避免目标导向对员工创造力的间接负向作用减弱。
This paper examines the relationship between individual goal orientation and employee creativity by using crosslevel method based on data of 327 employees and their leaders in 96 teams from multiple channels and time periods.The results show that through the mediating role of knowledge sharing,individual learning goal orientation and individual performance approach goal orientation are positively correlated with employee creativity,while individual goal avoidance orientation is negatively correlated with employee creativity.When the level of humble leadership is high,the indirect positive effects of individual learning goal orientation and individual performance approach goal orientation on employee creativity are strengthened,while the indirect negative effects of individual performance avoidance goal orientation on employee creativity are weakened.
