摘要
全球化的日益推进对跨文化管理能力提出了更高的要求,文化智力作为新的研究方向应运而生。同时,当变革与动态性成为现代组织的本质特征时,员工自身适应性已成为一项必要能力,适应性绩效被提出并用于关注员工应对变化的绩效。虽然已有研究探讨了动机性文化智力对工作绩效的影响,但更多侧重传统绩效诸如任务绩效等。以在华外资公司的中国员工为研究对象,用问卷调查法展开实证研究,对155份样本数据分析表明:(1)动机性文化智力对个体适应性绩效具有正向影响;(2)跨文化胜任力在这一影响过程中起到部分中介作用。该研究结果拓展了动机性文化智力与适应性绩效的理论认识,同时为跨文化情境经营的企业提升员工适应性绩效提供了管理实践指导。
The development of globalization has put forward higher requirements for intercultural management ability.Cultural intelligence has emerged as a new research direction.At the same time,when change and dynamics become the essential features of modern organizations,the adaptability of staff becomes a necessary ability,and the concept of adaptive performance is put forward to pay attention to this ability.Although studies have examined the impact of motivational cultural intelligence on job performance,more emphasis has been placed on traditional performance such as task performance.The paper takes the Chinese staff of foreign companies in China as the research object,using the questionnaire survey to carry out empirical research,the analysis of 155 sample data shows that:(1)motivation cultural intelligence has apositive impact on individual adaptive performance;(2)intercultural competence plays a part of intermediary role in the process of the impact.The results of the study expand the theoretical understanding of motivational cultural intelligence and adaptive performance,and provide management practice guidance on how enterprises in cross-cultural situation can improve staff adaptive performance.
