包容型人才开发模式对员工工作投入的影响——责任知觉的中介作用 被引量:3

The Influence of the Inclusive Talent Management Model on Employee’s Work Engagement: The Mediating Role of Felt Obligation

摘要 随着人才重要性的凸显和人才需求的提升,现代人才管理实践亟待融入包容理念。基于社会交换理论,实证分析了包容型人才开发模式对员工工作投入的影响机理。研究发现:包容型人才开发模式包括多元化人才队伍建设、理性包容员工观点和失败、注重员工优势发挥与公平共赢、重视员工培养四个维度,其中理性包容员工观点和失败、注重员工优势发挥与公平共赢、重视员工培养维度对责任知觉有显著正向影响;责任知觉与工作投入正相关,且在理性包容员工观点和失败、注重员工优势发挥与公平共赢、重视员工培养三个维度与工作投入关系中起中介作用。 With the increasing prominent importance of talents and the improvement of talent demand,it is getting more necessary to integrate the concept of inclusiveness into the practice of modern talent management. Based on the social exchange theory,this paper empirically analyzed the influence mechanism of inclusive talent development model on employee‘s work engagement. It found that inclusive talent development model includes four dimensions: diversity talent team construction,rational tolerance of employee’s views and failure,paying attention to employee advantages with fair and win-win,and attaching great importance to staff training;among them,rational tolerance of employee’s views and failure,paying attention to employee advantages with fair and win-win and attaching great importance to staff training have significantly positive influence on felt obligation,while the felt obligation is positively correlated with work engagement,and plays an intermediary role in the relationship between work engagement and the above three dimensions,namely,rational tolerance of employee’s views and failure,paying attention to employee advantages with fair and win-win and attaching great importance to staff training.
