摘要
信任文化是大学组织重要的社会资本。它通过鼓励大学组织内的合作行为,促进大学组织成员以及大学组织本身的发展。但是,信任文化却逐渐远离了当今的大学。大学信任文化逐渐隐匿,体现为大学组织对成员的“不信任”姿态、组织内部群体间的信任缺失以及人际关系的脆弱,并导致了大学组织成员以及大学组织竞争力的下降。大学信任文化隐匿折射出信任文化失落的困境,究其根源在于信任结构的当代转型:工具理性吞噬了信任的价值基础、制度崇拜剥离了信任的情感动力、风险规避牺牲了信任的本体功能。大学信任文化的重建是一项系统工程,它牵涉到大学组织信任机制的建立、大学教师道德身份的回归以及大学作为道德共同体的实现。
Trust culture is an important social capital of university organization.The university trust culture gathers the strength of the members of the organization with the spirit and idea of the university,and on this basis,establishes stable trust relationship between different individuals and groups in the university organization,encourages the cooperative behavior in the university,and fi nally promotes the development of the members of the university organization and the university organization itself.But the culture of trust is moving away from today's universities.The culture of distrust characterized by "precaution" and "doubt" began to spread all over the university,replacing the original position of the trust culture.The concealment of trust culture is a process of the gradual disappearance of trust relationship,which is fi rstly refl ected in the "inaction" of the university organization to maintain the trust culture within the organization,and the attitude of "distrust" towards the members of the university organization.Secondly,it refl ects the distrust between academic and administrative groups in university organizations.Finally,it refl ects the fragility of interpersonal trust in university organizations.The consequences of hidden university trust culture cannot be ignored.First,the lack of trust damages the dignity of teachers as intellectuals and has a negative impact on the quality of teaching and research in schools.Secondly,the culture of distrust reduces the tendency of "fundamental trust" of college students.Thirdly,from the perspective of university organization itself,the concealment of trust culture will close the potential cooperation opportunities,and more trust equivalents need to be set up,which is nothing less than the loss of social capital,and ultimately leads to the decline of university competitiveness.From the perspective of sociology,the concealment of university trust culture refl ects the predicament of the loss of trust culture,which is rooted in the contemporary transformation of trust structure: fi rstly,instrumental reason devours the value basis of trust,transforms the university into a utilitarian social organization,and leads to the identity crisis of university teachers.Secondly,"institutional worship" has stripped away the emotional drive of trust.Trust has become an accessory product of "institutional worship" in university organizations,losing its unique "cultural" value and becoming a one dimensional strategic behavior with no value and no emotion.Finally,risk aversion sacrifi ces the original function of trust.Sociologists generally agree that trust is associated with risk.In order to avoid the risk of trust,university organizations tend to weaken the function of trust and create the equivalent of various trust functions.Trust is demoted to a tool to control the behavior of organization members,and loses its original value.The suspension of trust function,the lack of trust emotion drive and the crumbling of trust value foundation cause the concealment of trust culture in universities.According to this idea,the reconstruction of university trust culture should start from the following three aspects: first,the fulfillment of trust function.By establishing the trust mechanism of university organization,the original function of trust is restored.The second is the return of the emotional drive of trust.As an important role of university organization,university teachers have the responsibility to drive trust culture.Third,the return of the foundation of trust value.By establishing the status of the university as a moral community,getting rid of the manipulation of instrumental reason and setting up the shared values of the university organization,we can truly endow trust with moral connotation.
