摘要
基于涌现理论,研究探讨了由人格(责任心、外向性、主动性)、价值观(权力距离倾向)和能力(政治技能)的代表性个体特征合成(最值模型)而来的团队成员特征对团队建言氛围的影响以及团队建言行为的中介作用。采用回归分析对两时段收集的92个团队的418名员工数据进行检验,分析结果表明:团队成员责任心、外向性、主动性最小值显著影响团队建言氛围;团队成员权力距离倾向最大值显著影响团队建言氛围;团队成员政治技能最小值显著影响团队建言氛围。团队建言行为在上述关系中起到中介作用。
The current research aimed to explore antecedents of group voice climate,specifically with regard to how group members' personalities,values,and abilities predict the emergence of voice climate.Based on emergence theory and climate formation perspective,the research proposed and tested a compilation model of how voice climate is influenced by the group member with particularly low (minimum) or high (maximum) levels of characteristics (i.e.,conscientiousness,extraversion,proactive personality,power distance orientation,and political skill).Besides,we also examined the mediating effect of group voice behavior.The data were collected in a two-wave questionnaire survey from paired participants.The final valid sample consisted of 92 groups,including 92 managers and 418 employees.Empirical results showed that:(1) In the term of group members' personalities,minimum group extraversion,minimum group conscientiousness,and minimum group proactive personality have positive effects on group voice climate,and the effects were stronger than their counterparts (maximum).(2) In the term of group members' value,maximum group power distance orientation has a negative effect on group voice climate,and the effect was stronger than its counterparts (minimum).(3) In the term of group members' ability,minimum group political skills has a positive effect on group voice climate,and the effect was stronger than its counterparts (maximum).In addition,results also demonstrated that group voice behavior mediated relationships mentioned above.
