摘要
组织变革影响着企业未来的发展和存亡。高管领导是组织变革的决策者,本研究探索人格特质中领导神经质特征对领导变革决策的影响机制和边界条件。本研究采用结构方程模型,基于106家企业的数据分析发现:(1)领导神经质特征显著正向影响领导威胁感知,进而使领导变革导向升高;(2)组织绩效调节领导神经质特征和领导威胁感知之间的正向影响关系,当组织绩效较低时,神经质和领导威胁感知之间的正向关系越强,反之越弱。本研究揭示了领导神经质特征对领导决策的影响,并讨论了其对理论和管理实践的指导意义。
Organizational change affects the future development and survival of enterprises.An executive leader is the decision maker of organizational change.This study explored the mechanism and boundary conditions of leader's neuroticism on leader's decision-making in organazational change.The structural equation model based on the survey data of 120 enterprises suggested that:(1) Leader's neuroticism positively affects leader's perceived threat,and then leads to higher leader's change orientation.(2) Organizational performance moderates the positive effect between leader's neuroticism and perceived threat.The lower the organizational performance is,the higher the positive relationship between neuroticism and perceived threats is,and vice versa.The study revealed the influence of leader's neuroticism on leadership decision-making,and discussed the importance to theory and management practice.
