组织政治知觉、组织公平感与公立高校科研人员离职倾向:组织承诺的调节效应分析 被引量:2

Perceptions of Organizational Politics,Organizational Justice and Turnover Intention of Public University Researchers:Moderating Effect of Organizational Commitment

摘要 组织政治知觉、组织公平感、组织承诺与离职倾向的互动关系是科技人力资源研究缺失的一环。本研究以中国大陆东、中、西部442位公立高校科研人员为调研对象,构建计量模型,实证分析组织政治知觉、组织公平感与科研人员离职倾向的影响效应,并聚焦于组织承诺对于三者关系的调节作用。结果表明:薪酬晋升政治知觉对组织公平感三个维度都呈现出显著的消极作用;薪酬晋升政治知觉、自利行为将直接增加教师的离职倾向;组织承诺与互动公平感将显著降低科研人员的离职倾向;组织承诺的存在能有效缓和薪酬晋升政治知觉对组织公平感三维度的消极作用,并且能抑制自利行为政治知觉对程序公平感的负面影响;组织承诺还能提升成员关于组织分配、程序、互动中的公平感知。以上结果凸显了组织政治知觉与组织承诺对于降低公立高校科研人员离职倾向的关键意义。 The interaction between organizational political perception,organizational justice,organizational commitment and turnover intention is a neglected part of human resources research in Chinese universities.Using the data collected from 442 teachers in public colleges or universities,this study establishes the econometric model to analyze relations among the perceptions of organizational politics,organizational justice effect and teachers’ turnover intention,and focus on the mediate effect of organizational commitment on them.The results show that among the three dimensions of perceptual organization politics,political perception of salary promotion affect organizational justice negatively;the salary promotion of political perception and self-interest behavior will directly increase the teachers’ turnover intention;organizational commitment and interactive justice will significantly reduce teachers’ turnover intention;organizational commitment can effectively alleviate the negative effect of salary promotion of political perception on organizational perceived justice,and inhibit the negative effects of perceived political self-interest on procedural justice of the group;organizational commitment can also promote a sense of fairness in the organizational distribution,process,and interaction of members.The above results highlight the critical significance of organizational political perception and organizational commitment in encouraging the positive organizational behavior of public university teachers.
