摘要
知识型员工的敬业度问题受到国内外诸多理论与实务工作者的高度关注,本文主要依托个人—环境契合理论、先天心理需要理论、敬业度理论,对中国情境下知识型员工敬业度的形成机制进行深入探讨。结果表明:知识型员工个人—环境契合对敬业度有显著的积极影响;知识型员工自我决定感对敬业度有显著的积极影响;知识型员工个人—环境契合对自我决定感有显著的积极影响;知识型员工自我决定感在个人—环境契合与敬业度之间起部分中介作用。
The problem of knowledge workers’ engagement is highly concerned by many people in theoretical and practical circles at home and abroad.This article deeply explores the formation mechanism of knowledge workers’ engagement in China based on the theories of person-environment fit, inborn psychological needs, and engagement.The results show that there is a significant positive correlation between person-environment fit and engagement for know-ledge workers;there is a significant positive correlation between self-determination and engagement for knowledge wor-kers;there is a significant positive correlation between person-environment fit and self-determination for knowledge workers;and knowledge workers’ self-determination plays a mediating role to some extent between person-environment fit and engagement.
