摘要
下属建设性建言是一种改变导向的建言行为。尽管文献表明下属建设性建言对领导具有积极的上行影响,但下属建设性建言影响领导发展性反馈的内在作用机理尚未明晰。本研究以贵州省以及湖北省两家企业的68名直接上司和310名下属配对数据为样本,基于追随力理论引入领导信任下属作为中介变量,引入内部人身份认知作为调节变量,提出了一个被调节的中介模型,并运用层级回归分析以及拔靴法技术(PROCESS程序)对配对数据进行分析。研究结果表明,领导信任下属在下属建设性建言与领导发展性反馈之间具有中介作用,内部人身份认知能够显著增强下属建设性建言与信任下属之间的直接关系以及与领导发展性反馈之间的间接关系。
The so-called constructive voice is a kind of change-oriented voice behavior. Existingliteratures had shown that the con structive voice have a positive upward influence on leaders,but the mechanism of supervisor developmental feedback from the employee constructive voice is not yet clear. Based on the matched field data collected from 68 direct supervisors and 310 employees of two enterprises in Guizhou province and Hubei province,this study reveals the emergence mechanism of supervisor developmental feedback from the em ployee constructive voice. In particular,this study investigated the mediating role of leader′s trust in subordinates and the moderating role of perceived insider status drawing on followership theory.We use multi-level linear regression method and bootstrap technique to analyze the data. The result shows that:(1) employee constructive voice is positively related to supervisor developmental feedback;(2) leader′s trust in subordinates mediates the relationship between employee constructive voice and supervisor developmental feedback;(3) perceived insid er status positively moderates the indirect relationship between employee constructive voice and supervisor developmental feedback through leader′s trust in subordinates. These findings may provide insight for employee constructive voice.
