基层社区医院员工组织责任关键因素探讨

摘要 建构基层社区医院员工管理激励机制对于推进分级诊疗制度改革具有重要现实意义,为此探讨了构成基层社区医院员工组织责任的关键性因素。运用研制的组织责任问卷,采用探索性因素分析及验证性因素分析方法,对南京市6家社区医院192名员工进行调查。结果表明,基层社区医院员工组织责任的关键因素依次为关系、发展、工资及福利。通过实证研究揭示出基层医院员工组织责任中关系因素的独特行业心理内涵——安全需求,以及福利因素作为独立责任因素的存在。提出应破除基层社区医院工资总额的核拨上限,实行以岗定酬、同工同酬,政府层面出台相关立法以确保医务人员享有安全的职业环境等相应对策。 It has great practical significance to promote reform of the tiered diagnosis and treatment system by constructing management and incentive mechanism foRstaff in community hospitals.So it is significant to discuss the critical factors of organizational responsibilities of staff in community hospitals.This study designed questionnaire centered on organizational responsibilities and appealed to the methods of analyzing exploratory factors and confirmatory factors.192 staff in six community hospitals in Nanjing has been included in this investigation.As a result, critical factors of organizational responsibilities of staff in community hospitals were relation, promotion, wage and welfare respectively.Furthermore, through empirical research, it first put forward the unique psychological connotation from the perspective of relation factoRsecurity requirements and welfare factoRwere dependent responsibility factors and offered related advice.
