摘要
情绪劳动的负面影响不容忽视,不仅对员工自身和组织有直接损害,还可能对组织之外的群体产生不利影响。基于自我损耗理论,本文探讨了情绪劳动(表层扮演和深层扮演)对员工亲组织非伦理行为的影响效应。研究采用经验取样法,通过对99名员工为期10个工作日的追踪调查,获取了990份数据。研究证实表层扮演对亲组织非伦理行为有显著正向影响,深层扮演对亲组织非伦理行为有显著负向影响。自我损耗和道德许可在情绪劳动(表层扮演和深层扮演)与亲组织非伦理行为关系间发挥中介作用,且两个中介变量在深层扮演与亲组织非伦理行为关系中的作用相反,自我损耗起着减缓作用,道德许可则起着推波助澜的作用。
The negative impact of emotional labor cannot be ignored as it does not only directly hurt employees themselves and the organization, but also affect negatively groups outside the organization. Based on the theory of ego depletion, this paper explores the effect of emotional labor(surface acting and deep acting)on the Unethical Pro-organizational Behavior (UPB)of employees. Applied the experience-sampling methodology, the research obtains 990 pieces of data through a 10-workdays follow-up survey of 99 employees. The research manifests that while the surface acting shows a significant positive effect on the UPB, the deep acting has a significant negative impact. Ego depletion and moral licensing play a mediating role in the relation between emotional labor(surface acting and deep acting)and UPB. Meanwhile, the two median variables function opposite roles in relation between the deep acting and UPB as the ego depletion releases it while moral licensing aggravates it.
