研发人员双元学习能力、控制机制与创新行为关系研究 被引量:1

R&D Staff’s Ambidextrous Learning Capability, Control Mechanisms and Innovative Behavior:An Empirical Study

摘要 以资源基础理论中"投入-过程-产出"的研究范式为基础,构建了研发人员双元学习能力、控制机制与创新行为的概念模型,运用278份有效问卷验证了三者之间关系的假设。研究结果表明,双元学习能力对研发人员创新行为具有正向影响作用,探索式学习能力对研发人员创新构想产生的影响作用更强,而利用式学习能力对研发人员创新构想的实施有更强的影响作用。结果控制和过程控制对研发人员的创新行为具有积极的促进作用,结果控制在创新实施阶段具有更强的影响作用,而过程控制则更多地影响创新构想的产生阶段。控制机制在研发人员双元学习能力和创新行为之间具有显著的调节效应,在资源有限的条件下,建立有效的控制机制对于研发人员合理分配学习时间和内容、提升创新效率和效果具有导向作用。研究结论对于指导我国企业和科研院所实现创新驱动发展具有一定的参考和启示。 Based on resource-based theory, a framework including R&D staff’s ambidextrous learning capability, control mechanisms and innovative behavior is constructed under the input-process-output paradigm. A total of 278 valid samples are used to test the theoretical hypotheses among ambidextrous learning capability, control mechanisms and innovative behavior. The verification results indicated that exploration and exploitation learning capabilities had positive impact on innovative behavior. Exploration learning capability had a stronger impact on innovative ideas generation stage. Exploitation learning capability had a stronger impact on innovative ideas implement stage. The outcome control and the process control had positive impact on innovative behavior. The outcome control had a stronger impact on innovative ideas implement stage. The process control had a stronger impact on innovative ideas generation stage. Control mechanisms positively regulated the relationships between ambidextrous learning capability and innovative behavior. Control mechanisms were provided with an important guidance for R&D staff to allocate learning time and select learning content for promoting innovative behavior on the condition of limited resources. The statistics results can provide some valuable hints for enterprises and scientific research institutions to implement innovation-driven development strategy.
