职业能力发展对跨国公司回任人员创造力的影响

Influence of Professional Competence Development on Creativity of Multinational Companies’ Repatriates

摘要 为探讨职业能力发展对回任人员创造力的影响机理,基于回任管理视角,将社会交换理论和社会认知理论相结合,构建职业能力发展影响回任人员创造力的理论模型,识别职业能力发展与回任人员创造力之间的中介变量,即知识共享。采用问卷调查法收集260份有效问卷,并对收集的数据进行多元回归分析、有调节中介效应分析。研究结果表明,职业能力发展对回任人员创造力有显著的正向影响;知识共享在职业能力发展与回任人员创造力之间起着完全中介作用,创造力自我效能感不仅能正向调节职业能力发展与知识共享的关系,还能调节职业能力发展与回任人员创造力的关系。 This research adopts a repatriation management perspective to examine how a repatriate's professional competence development in conjunction with creative self-efficacy to relate to the repatriate's knowledge sharing and creativity.A theoretical model and hypotheses about the relationship among professional competence development,knowledge sharing,and repatriates'creativity are put forward.260 valid'questionnaires were collected by questionnaire survey,and the data collected were analyzed by multiple regression analysis and mediating mediation effects.The research results show that professional competence development has a significant positive effect on the repatriates'creativity;knowledge sharing plays a complete mediating role in the relationship between professional competence development and the repatriates'creativity,and creativity self-efficacy positively regulates the relationship between professional competence development and knowl?edge sharing,and the relationship between professional competence development and repatriates'creativity.
