悖论式领导对变革支持行为的影响机制——基于员工特质正念的调节作用 被引量:8

The Influencing Mechanism of Paradoxical Leadership on Reform-Supportive Behavior——the Moderating Role of Employees’ Mindfulness

摘要 作为一种新型领导风格,悖论式领导能够显著正向影响员工主动行为,然而作为一种变革主动行为,悖论式领导影响员工变革支持行为的内在作用机理尚未明晰。本研究通过湖南省10家中小型民营企业56名直属上级和307名员工的配对问卷数据,根据社会交换理论提出了被调节的中介模型,探讨了悖论式领导如何影响员工变革支持行为,并考察了员工特质正念对悖论式领导与员工关系认同关系间的影响。研究结果表明:悖论式领导能够显著正向影响员工变革支持行为;悖论式领导对员工变革支持行为的影响主要通过员工关系认同来发挥作用;员工特质正念能够正向调节悖论式领导与员工关系认同之间的关系;员工特质正念能够显著增强悖论式领导通过员工关系认同对员工变革支持行为的间接影响。本研究的结论不但证实了中国情境下悖论式领导的有效性,而且为中小型民营企业激发员工变革支持行为的实践提供了理论依据。 The so-called paradoxical leadership is a new style of leadership.Existing literatures had shown that the paradoxical leadership has a positive effect on employees'proactive behavior,but the underlying mechanism of paradoxical leadership on employees'reform-supportive behavior is still unclear.Based on the matched field data,collected from 56 direct supervisors and 307 employees of ten small and medium-sized private enterprises in Hunan province,this paper examines the specific mechanism of employees'relational identification between paradoxical leadership and employees'reform-supportive behavior from the perspective of social exchange theory,and further examines the influence of employees'mindfulness on the relationship between paradoxical leadership and employees'relational identification.The result revealed that paradoxical leadership has a significant positive impact on the employees'reform-supportive behavior.The study of mediating effects shows that the impact of paradoxical leadership on employees'reform-supportive behavior is mainly through employees'relational identification.Moreover,the relationship between paradoxical leadership and employees'relational identification is influenced by employees'mindfulness.Finally,employees'mindfulness moderates the indirect relationship between paradoxical leadership and reform-supportive behavior through employees'relational identification.The above conclusions showed that the effectiveness of paradoxical leadership in Chinese context provides references for small and medium-sized private enterprises to effectively improve employees'reform-supportive behavior.
