领导欺凌与员工报复行为的关系研究 被引量:1

A Study on the Inverted U-Shape Relationship between Abusive Supervision and Supervisor-Directed Deviance

摘要 依据社会认知理论的道德机制,本研究通过经验取样法研究范式,采用多时间段取样的采集方式,对66名汽车销售人员共计462份日记数据进行分析检验,以探讨领导欺凌对员工报复行为的影响机理,并验证道德认同与道德推脱的有调节的中介机制。根据研究结论可知:首先,领导欺凌与员工报复行为存在显著的倒U型相关关系,即领导欺凌会显著激发员工的报复行为,但该机制会随时间流逝而衰退;其次,道德推脱的中介作用,以及道德认同的调节作用显著,说明员工在遭受领导欺凌后,其道德认同机制将通过道德推脱的中介机制在短时内调节影响其报复行为。建议组织在管理者的领导力培养以及员工的道德培训、情绪宣泄渠道等管理机制方面进行完善,以降低“记仇”所带来的组织损失。 Based on the perspective of moral agency of social cognitive theory,the aim of this study is to explore the relationship between abusive supervision and subordinates'supervisor-directed deviance,and to investigate the mediating role of moral disengagement and the moderating role of moral identity.This study tested the theoretical model from a sample of 462 data by empirical sampling method.We used hierarchical regression analysis and moderated path analysis to test our hypotheses.According to the research conclusions,firstly,there is a significant inverted U-Shaped correlation between abusive supervision and supervisor-directed deviance.That is,abusive supervision will significantly stimulate supervisor-directed deviance,but the mechanism will fade over time.Secondly,the mediating effect of moral disengagement and the regulating effect of moral identity are significant,which indicates that employees'moral identity will be adjusted to affect their supervisor-directed deviance through the intermediary mechanism of moral disengagement within a short period of fluctuation after leaders'bullying.Therefore,recommendation is that enterprises should make efforts in the management of managerial leadership,moral training and catharsis route to reduce organizational loss.
