高参与工作实践对员工主动性行为的影响——心理所有权和犬儒主义的作用 被引量:3

摘要 随着竞争环境的日益激烈,企业越来越需要进一步促进员工的主动性行为以获得新的竞争优势。文章基于占有心理学理论,构建了高参与工作实践影响员工主动性行为的有效调节的中介模型。通过对223份调查问卷的分析和研究得出,高参与工作实践对员工主动性行为具有显著的正向影响,心理所有权在这一过程中发挥中介作用。同时,员工犬儒主义在心理所有权与主动性行为之间起调节作用,即犬儒主义越高,心理所有权和员工主动性行为之间关系越弱;犬儒主义越低,心理所有权和员工主动性行为之间的关系越强。文章的结论不仅丰富了人力资源管理实践与员工主动性行为之间影响机制的研究,还为企业促进员工主动性行为的管理实践提供了理论支持和实践指导。 To obtain the competitive advantage in complex environment,enterprises need employees with high proactive behavior.Based on the theory of Possessive Psychology,a moderated mediator model is constructed in the paper with High-involvement Work Practices that affects employee proactive behavior.Based on the analysis of 223 questionnaires,the results showed that the employee proactive behavior was significantly positively affected by High-involvement Work Practices with Psychological Ownership as a mediating role in this process.Also,employees'cynicism mediates the relationship between psychological ownership and employee proactive behavior.For the employees with higher cynicism level,the relationship between psychological ownership and employee proactive behavior is weaker;for the employees with lower cynicism level,the relationship between psychological ownership and employee proactive behavior is stronger.These conclusions not only enriches the research on the mechanism how human resource management practice influence employee proactive behavior,but also provides theoretical support and practical guidance for enterprises to promote employee's proactive behavior.
