服务型领导对下属建言的影响:被调节的中介效应 被引量:2

Servant Leadership and Employee Voice Behavior: A Moderated Mediation Model

摘要 目的基于社会信息加工理论探讨服务型领导对员工两种不同建言行为的影响机制,以及员工心理资本的中介作用和主动性人格的调节作用。方法采用层次回归和Bootstrap等方法对361名企业员工的三阶段调查样本数据进行统计实证分析。结果服务型领导与员工的抑制性建言和促进性建言均正向相关;心理资本在服务型领导与员工建言行为的关系中起中介作用;员工主动性人格弱化了服务型领导对其建言行为的促进作用,并负向调节了心理资本在服务型领导与建言间的中介效应。结论服务型领导通过提高员工心理资本进而提升员工建言水平,且上述关系在主动性人格水平较低的员工中更为明显。 Objective Based on Social Information Processing theory,this study attempts to examine the relationship between servant leadership and employees'voice behavior,and the mediating effect of psychological capital and the moderating effect of proactive personality.Methods We collected data from 361 employees in 3 stages,and analyzed with the hierarchical regression and bootstrap method.Results The servant leadership was positively related to employee promotive and prohibitive voice,and this relationship was based on employees'psychological capital as a mediator.Besides,the moderated mediation results showed that the employees'proactive personality could weaken the positive effect of servant leadership on psychological capital,such that,the higher the proactive personality was,the weaker the mediated relationship of servant leadership on voice behavior was.Conclusion This study offered robust evidence for the influence of servant leadership on voice behavior,and the mediation effect of psychological capital in the process,and the negative moderation effect of proactive personality in the same process.
