摘要
研发工作天然具有即兴特征,而知识转移研究大多涉及即兴。基于北京、上海和广州45个研发团队共193份有效问卷数据,运用跨层分析方法,以实验文化为调节变量,探索研发人员即兴行为对团队内部知识转移的影响。结果发现,研发人员即兴行为促进了团队内部知识转移,但实验文化负向调节二者间关系。研究结论对知识密集型组织领导者具有借鉴意义。
Research and development is inherently characterized by improvisation,and most of studies on knowledge transfer refer to improvisation.We try to examine the relationship between R&D staff improvisation and their knowledge transfer,and the moderating role of experimental culture.We take the survey of 45 R&D teams as samples located in Beijing,Shanghai and Guangzhou,using HLM to show that R&D staff improvisation have a positive effect on their knowledge transfer under the condition of experimental culture as a negative moderator.And finally the leader in the knowledge intensive organizations are provided some suggestions.
