摘要
本文基于压力-情绪理论与激活理论,本研究从员工工作体验入手,探讨了两种挑战性压力源对员工创新行为的影响机制。本文采用PRO CESS宏程序及MEDCURV E宏程序分析技术,对多时点收集的289名员工数据进行分析,结果表明,挑战性压力源中的学习需求正向影响员工创新行为,而时间压力与员工创新行为呈倒U型关系;工作繁荣(学习与活力)在学习需求与员工创新行为之间的正向关系中具有显著中介作用,在时间压力与员工创新行为之间的倒U型关系中具有显著中介作用。研究结果有助于进一步打开挑战性压力源影响员工创新行为的"黑箱",对挑战性压力源进行分类,为解决学者们关于二者间关系的分歧提供了新思路,并对管理者如何实施有效管理策略、促使员工保持工作繁荣状态及促进员工创新行为具有指导意义。
Extant literature has yet to reach a consensus on the relationship between challenge stressors and innovative behavior at work.Someone called for using the integrative frameworks to broaden the understanding of innovation rather than examining individual and contextual features separately.Addressing this gap,we integrated activation theory and stressor-emotion model to explain how certain characteristics of work context and psychological state of employees operate in conjunction to promote individual innovative behavior,also examined the impact of different types of challenge stressors on employee innovative behavior.To uncover underlying mechanisms,we measured whether the indirect effects of learning demands and time pressure on innovative behavior are mediated by thriving at work.The study used a time-lagged design to test the hypothesized model.Participants of this study were 289 employees from companies located in Shandong and Guangdong.The results show that the learning demands positively impacts employee innovative behavior,and learning and vitality mediates the relationship between them,time pressure has an inverted u-shaped(curvilinear)relationship with employee innovative behavior,learning and vitality mediates the relationship of time pressure and employee innovative behavior.The conclusions will enlighten the managers on how to carry out effective management strategy to encourage the employees to keep thriving and promote the employee’s innovative behavior.The research carries important theoretical implications and contributes to the literature.First,by examining the different effect of diverse types and levels of challenge stressors on individual innovative behavior,the research clarifies partially the relationship between challenge stressors on individual innovative behavior.Second,drawing upon the stressor-emotion theory,this study confirms the mediating role of thriving at work.In addition,the research provides a more comprehensive understanding of the interplay between individuals and their work environment that can elicit their psychological state of thriving in order to influence their innovative behavior.
