多团队系统内团队间冲突过程金字塔模型——基于经典扎根理论的探索性研究 被引量:2

摘要 多团队系统是当前广泛应用的一种组织形式,而团队间冲突对多团队系统有效性产生重要影响。运用经典扎根理论研究方法,采取构念积储格深度访谈技术深入多团队系统现实情境进行探索性研究,结果显示:第一,多团队系统内团队间冲突过程分为五个阶段,即潜伏阶段、感知阶段、管理阶段、结果阶段和反馈阶段。第二,冲突源可以分为四个方面,一是个体层、团队层及系统层输入的跨层次冲突源;二是多团队系统内团队内及团队间的交互式冲突源;三是以往冲突结果的循环反馈式冲突源;四是多团队系统外界环境及外界干预类冲突源。第三,冲突感知阶段包含冲突界定和冲突归因两个步骤,冲突源的位置包含我方、对方、第三方或者外界三类。第四,冲突管理基于关心我方、关心对方和关心系统这三个维度,可以划分为八种类型。第五,冲突产生的结果建设性与破坏性并存,对个体、团队和系统均会产生积极或者消极的影响。 Multi-team system has become a widely used organizational form with its flexible structure and multi-functional team.The conflict between teams has an important impact on the effectiveness of multi-team system,and it is a key issue worthy of attention.Therefore,the authors use the classical grounded theory to conduct an exploratory research on the inter-team conflicts in the multi-team system,and obtain the following research results:first,the inter-team conflict process in the multi-team system is divided into five phases:the latent phase,the perceived phase,the management phase,the outcome phase,and the feedback phase;second,the conflict sources con be divided into four aspects;third,the perceived phase includes two steps,and the location of conflict source includes three types;fourth,based on caring for us,caring for each other and caring for the system,conflict management can be divided into eight types;and fifth,conflict consequences include both the constructive and destructive ones,which will have positive or negative impact on individuals,teams,and the system.
