兰州市养老机构护理人员离职意愿的影响因素研究 被引量:7

摘要 目的调查养老机构护理人员的离职意愿现状并探讨其影响因素。方法采用一般资料调查表、离职意愿量表、心理授权量表、职业认同量表、工作满意度量表和精神薪酬满意度量表对兰州市230名养老机构护理人员进行问卷调查。结果养老机构护理人员离职意愿处于较高水平;心理授权、职业认同感、工作满意度处于中等水平;精神薪酬满意度处于中等偏上水平。文化程度、心理授权的意义维度、外在工作满意度是离职意愿的主要影响因素。结论建议相关部门及养老机构管理者在提高薪酬待遇的同时,重视加强养老护理人才供给储备,在职业发展、岗前培训、继续教育、职业认同等方面进行不断改进和提升。 Objective To investigate the current situation and its influencing factors on turnover intention of nursing staff in Lanzhou old-age care institutions.Methods Totally,230 nurses in the old-age care institutions were surveyed by using the general information questionnaire,turnover intention scale,psychological authorization scale,occupational identity scale,job satisfaction scale,and mental salary satisfaction scale.Results The turnover intention of nursing staff in old-age care institutions were at a high level,and psychological authorization,professional identity,job satisfaction were at a medium level,satisfaction with mental salary were at relatively high level.Education level,meaning dimension of psychological authorization and external job satisfaction were the main influencing factors of turnover intention.Conclusion The results indicates that relevant government departments and managers of old-age care institutions should pay attention to improve wages level for nursing staff,strengthen the continuing improvement on the supply of pension nursing talents,career development,pre-job training,continuing education,and career identity.
