摘要
以校长为核心的学校领导团队所做出决策质量的高低对于中小学校的良性发展至关重要。高质量决策的产生有赖于整个领导团队的通力合作,作为一个由不同特质个体所组成的领导集体,成员间的差异会直接影响团队决策过程和决策效果。采用成熟量表对277所中小学校的2464位校领导团队成员进行调研,通过领导-成员配对调查数据,在团队层次上考察中小学校长团队认知多样性与决策质量的关系以及行为整合与未吸收冗余对这一关系的影响发现:中小学校长团队成员认知多样性对决策质量有负向影响,行为整合在团队认知多样性与决策质量之间起部分中介作用,而未吸收冗余调节了认知多样性对决策质量的影响,当未吸收冗余水平高时,认知多样性对决策质量的负向影响会被削弱。
The quality of decisions made by the school management teams with the principals as the core is vital to the good development of primary and secondary schools.High-quality decision-making depends on the cooperation of the entire team,and as a group of different individuals,the differences among members will affect the team’s decision-making process and quality.A survey was made of 2464 management team members of 277 primary and middle schools with the mature scales,and with the data after the paring of leaders and members,an investigation was made at the level of team into the relationship between the cognitive diversity of primary and middle school principal teams and the quality of decision-making as well as the influence of behavioral integration and unabsorbed slack on this relationship.After the analysis of these data,the following conclusions were drawn:Cognitive diversity negatively influences decision quality,behavioral integration plays a partial mediation role between cognitive diversity and decision quality,unabsorbed slack has a moderating effect between cognitive diversity and decision quality,and when there is a high level of unabsorbed slack,there will be a weaker influence of cognitive diversity on the quality of decision making.
