同事建言对员工任务绩效影响机制的研究 被引量:2

摘要 职场中的个体时常接收到来自于同事的建议,这些理应带来好结果的建议能否对个体绩效产生积极影响?目前针对同事建言结果变量的实证研究并不多见。本文根据动机性信息加工理论,探讨同事建言对员工任务绩效的影响机制,包括同事支持感的中介作用和个人主义、合作倾向以及时间压力的调节作用。通过对172名企业员工两期问卷的调查数据,实证分析结果表明:1)同事建言对员工的任务绩效有正向影响;2)同事建言能够提升员工感知到的同事支持水平,并进一步对员工的任务绩效产生积极影响;3)个人主义和时间压力会负向削弱同事建言与员工感知到的同事支持之间的正向关系。 Individuals in the workplace often receive suggestions from colleagues,which are supposed to bring good results.Can these suggestions have positive impacts on individual performance?Currently,there are only a few empirical researches on the variable of colleague voice behavior results.By using the theory of motivational information processing,this paper discusses the influencing mechanisms of colleague voice behavior on employee task performance,including the mediation functions of sense of being supported by the colleague,the regulation functions of individualism,tendency to cooperate and time pressure.Based on two-survey data of 172 employees,the empirical analysis shows that,first,colleague voice behavior has positive impacts on employee task performance;second,colleague voice behavior helps to promote employee’s sense of being supported,and further influence employee task performance positively;and third,individualism and time pressure negatively weaken the positive relationship between colleague voice behavior and employees’sense of being supported.
