医院护理人员非物质激励需求测量指标体系应用研究

Research on the Non-Material Incentives Demand Measurement Index System for Hospital Nursing Staff

目的研究医院护理人员非物质激励需求内容测量的指标体系,为医院管理者制订护理激励措施和政策提供参考。方法用护理人员非物质激励调查问卷对1 270名护士进行非物质激励需求内容测量指标体系的研究。结果 (1)护理人员对马斯洛需求理论中的5个层次需求内容的强烈程度均比较高,需求值在3.99至4.74之间。(2)医院护理人员对非物质激励内容的重要程度评价的总分均处于"比较重要"的水平。结论医院护理人员非物质激励需求内容为组织环境激励、情感尊重激励、工作条件激励、自我实现激励和员工服务激励,医院管理者需重视护理人员非物质激励的研究,满足不同护理人员的非物质激励需求,重点关注护理人员工作环境及职业的安全。

Objective To study the index system of non-material incentives demand measurement of hospital nursing staff,in order to provide references for the hospital managers to develop incentive measures and related policies. Methods The non-material incentive needs of 1 270 nurses were surveyed through using a validated questionnaire specifically about non-material incentive of nursing staff. Results(1)Nurses showed relatively high demands on all five levels in the Maslow’s hierarchy of needs,and the value of demand ranged from 3.99 to 4.74.(2)The overall grade of the evaluation of the importance of non-material incentive indicators by the surveyed nurses was on average at the "important" level.Conclusion Non-material incentives demand measurement of hospital nursing staff includes organizational environmental motivation, emotional respect motivation, working condition motivation, self-actualization motivation and employee service motivation. The hospital manager should then pay more attention to the non-material incentive of nursing staff and try to satisfy various needs of them,and specifically focus on the working environment and occupational safety of the nurses.
