摘要
目的检验谦卑型领导与护士权力距离、工作嵌入及离职倾向的关联性。方法采用横断面问卷调查法,收回有效问卷249份,有效回收率为91.54%。采用结构方程模型检验变量间的关系。结果谦卑型领导对权力距离(β=0.25,P<0.01)和工作嵌入(β=0.47,P<0.01)具有积极显著的预测作用;工作嵌入在谦卑型领导对离职倾向(β=-0.167,P<0.01)的影响、权力距离对离职倾向(β=-0.042,P<0.01)的影响之间扮演完全中介效应。结论领导越是谦卑,下属护士越由衷服从上级的权威,并提升她们的组织工作嵌入度,减少护士的离职念头。
Objective To explore the relationships of the humble leadership with power distance,job embeddedness and turnover intetion of nursing staff. Methods A total of 249 questionnaires were collected with a questionnaire survey.The effective response rate was 91.54%. The structural equation model was used to test the relations between variables.Results The humble leadership had a significantly positive influence on the power distance(β=0.25,P<0.01)and job embeddedness(β=0.47,P<0.01)of nursing staff,job embeddedness played the complete mediating effect in the relations between humble leadership and turnover intention(β=-0.167,P<0.01),and between power distance and turnover intention(β=-0.042,P<0.01). Conclusion A nursing manager used to present humble behavior can promote the identification toward the power of superiors and the level of job embeddedness of subordinate,which in turn,indirectly can reduce their turnover intention.
