摘要
本文引入社会学中的角色理论,结合对7名博士后的访谈,深入剖析博士后角色冲突现象。从理论上看,博士后角色本质上是一种学术性角色,其冲突分为角色内冲突、角色间冲突。个体层面,角色转换的困境与角色期待的矛盾是博士后冲突的直接原因;制度层面,角色定位的模糊与角色流动的风险是博士后冲突的根本原因。调适博士后角色冲突应将个体与制度策略相结合。政府部门要利用制度明确博士后角色的定位与职能,构建具有吸引力的博士后角色;设站单位应摒弃"花瓶思维"、坚守"质量底线"、营造"创新氛围",加强站点建设,提升博士后角色科研创新水平。
This paper introduces the role theory in sociology,and combines seven post-doctoral interviews to deeply analyze the postdoctoral role conflict phenomenon. In theory,the post-doctoral role is essentially an academic role,and its conflicts are divided into intra-role conflicts and inter-role conflicts. At the individual level,the contradiction between role transition and role expectation is the direct cause of postdoctoral conflict;at the institutional level,the vague role orientation and the risk of role mobility are the root causes of postdoctoral conflict. Adapting post-doctoral role conflicts should combine individual and institutional strategies. Government departments should establish an attractive post-doctoral role through the system to define the position and function of the post-doctoral role;the station-based units should strengthen the site construction and enhance post-doctoral training by abandoning the"vase thinking",adhering to the"quality bottom line",and creating an"innovative atmosphere". The level of research and innovation of roles.
