护士长家长式领导对广东省基层医院护士工作绩效的影响

The Influence of Head Nurses’ Paternalistic Leadership Styles on the Job Performance of Nurses in Primary Hospitals in Guangdong Province

摘要 目的:研究中国家长式领导风格对基层医院护士工作绩效的影响及护士组织公民行为在其中的中介作用。方法:通过对广东省基层医院护士的问卷调查收集数据,采用路径分析和中介效应分析方法检验变量之间的关系。结果:护士长家长式领导对护士组织公民行为及工作绩效均有显著正向影响,护士组织公民行为在护士长家长式领导与护士工作绩效中起到部分中介作用,家长式领导的仁慈维度和威权维度对护士工作绩效有正向交互作用。结论:护士长合理运用家长式领导,注重护士组织公民行为的培养,能够显著提升基层医院护士的工作绩效。 Objective:To explore the influence of Chinese paternalistic leadership styles on the job performance of nurses in primary hospitals and the mediating role of nurses′organizational citizenship behaviors.Methods:Data were collected through the questionnaire survey of nurses in primary hospitals in Guangdong province.Path analysis and mediation analysis were employed to examine the relationships between variables.Results:The paternalistic leadership of head nurses had a significant positive impact on the organizational citizenship behaviors and job performance of the nurses.The nurses′organizational citizenship behaviors played a partial mediating role in the head nurses′paternalistic leadership and nurses′job performance.The benevolent dimension and authoritarian dimension of paternalistic leadership had a positive interaction with the job performance of nurses.Conclusion:The head nurses reasonably use paternalistic leadership and pay attention to the training of nurses′organizational citizenship behaviors,which can significantly improve the performance level of nurses in primary hospitals.
