跨文化心理契约对员工承诺的影响:一项基于CF公司的质化研究

摘要 以CF为案例分析对象,基于心理契约理论分析范式,运用质性研究方法,阐释心理契约破裂和心理契约违背对员工承诺的影响,并拓展探究CF公司命悬一线的因由。结合案例分析,探讨了感知契约、感知比较和情绪体验以及显著性、警觉性在心理契约破裂和心理契约违背形成中的作用。质化分析并验证心理契约破裂和心理契约违背的关键影响因素。得到的主要启示:跨文化经营中要将文化整合作为战略要素优先考虑;要加强跨文化沟通,激发员工在文化整合中的积极行为;要及时合理解释心理契约变化的原因。 Based on the paradigm of psychological contract theory,CF company is taken as a case study with the qualitative methods to expound the impact of breach and violation against psychological contract on employee commitment,and further explore the causes of CF company’s failure.The process of breach and violation against psychological contract is examined by case analysis to discuss the roles of perceived contract,perceived comparison,emotional experience,saliency and alertness.It is verified by qualitative analysis that the key influencing factors of breach are different from those of violation.The findings are as follows:in cross-cultural management,cultural integration should be given priority as a strategic factor.Cross-cultural communication should be strengthened to stimulate employees’positive behaviour in cultural integration.Any change of psychological contract should be attributed to its cause and explained in a timely and reasonable manner.These measures will help cross-cultural companies to develop healthily.
