摘要
创造性解决问题是员工应对迭代更新竞争并从中收获成长的动力和关键。心理资本的缺失困扰着问题解决的理论发展与管理实践,暗示出我们对于积极心理因素影响问题解决的机理认知模糊。本文以"心理-投入-结果"为主导线索,依托关键资源理论,将积极投入和自我导向学习纳入员工积极心理资本和创造性问题解决的影响研究框架中,构建一个被调节的中介效应模型,旨在厘清积极心理资本与创造性问题解决之间的内在机理。通过分析277名知识型员工的3个时点数据,结果显示:(1)员工积极心理资本与创造性问题解决之间呈显著正相关关系;(2)积极投入在两者之间扮演中介作用;(3)自我导向学习调节了积极投入与创造性问题解决之间的正向关系;(4)调节了积极投入对员工积极心理资本与创造性问题解决之间关系的中介作用。本研究的发现有益于充分理解积极心理因素影响员工创造性问题解决的内在机制和边界条件,同时为实务界提供有益的启示,有效地驱动提升员工创造性问题解决。
Employees’ creative problem solving capacity has been considered as a critical factor of organizational continuous engagement and breakthrough, the effect of positive psychological capital on employees’ creative problem solving capacity did not give full explanation, the empirical studies show mixed results and these relationships have remained ambiguous and contested. This paper constructs a moderated mediation model based on the broaden-and-build theory of positive emotions. The results show that:(1) positive psychological capital had a significant positive influence on creative problem solving capacity;(2) positive engagement partially mediated the relationship between positive psychological capital and creative problem solving capacity;(3) self-directed learning moderated the relationship between positive psychological capital and positive engagement, that is, the higher the self-directed learning shows that the mediated relationship is stronger;(4) self-directed learning moderated the positive relationship between positive psychological capital and creative problem solving capacity through positive engagement. This study deepens our understanding of positive psychological capital by examining the mediating effect of positive engagement and moderating effect of self-directed learning in one theoretical framework, facilitating employees creative problem solving capacity.
