摘要
在复杂快变的市场环境下,团队反思对员工创新行为的跨层次作用有待明确。基于行动学习理论与社会学习理论,构建一个包括团队反思、自我管理、道德领导与员工创新行为的跨层次作用模型,并运用72个团队355名员工-领导的配对问卷调查数据对模型进行实证检验。结果表明:团队反思对员工创新行为具有显著的跨层次正向影响;自我管理在团队反思与员工创新行为之间发挥跨层次中介作用;道德领导正向调节团队反思与自我管理之间的关系,并进一步调节"团队反思-自我管理-员工创新行为"的"2-1-1"中介作用机制。
In a complex and rapidly changing market environment, the cross-level effect of team reflexivity on employee innovative behavior needs to be clarified. Based on action learning theory and social learning theory, this paper constructs a cross-level model of team reflexivity, self-management, moral leadership, ethical leadership and employee innovative behavior. The data of 355 employee-leader pairs in 72 teams were used to test the model and the results shows that: team reflexivity has a significant cross-level positive impact on employee innovative behavior. Self-management plays a cross-level mediating role between team reflexivity and employee innovative behavior. Ethical leadership positively moderates the relationship between team reflexivity and self-management and further moderates the 2-1-1 mediating mechanism of team reflexivity, self-management and employee innovative behavior.
