摘要
基于权变视角,运用工作要求-资源模型在员工个人资源和工作资源两方面对员工越轨创新成功的情境展开研究。研究采用16家企业450名领导和下属的配对调研数据进行分析,结果表明,员工个人资源的信息资本和心理资本、工作资源的悖论式领导和同事支持均是有利于越轨创新向绩效转化的重要情境因素;另外,信息资本和悖论式领导的组合情境、心理资本和同事支持的组合情境在这一转化过程中将起到正向交互作用。研究结果揭示了越轨创新成功转化为绩效的情境机理,为管理者有效管理越轨创新提供了实践指导。
Based on the contingency perspective, the Job Demands-Resources Model is used to study the situation of employee’s bootlegging innovation success in terms of employee’s personal resources and job resources. The study uses the paired survey data of 450 leaders and subordinates of 16 companies for analysis. The results show that the information capital and psychological capital of employees’ personal resources and the paradoxical leadership and colleagues’ support of job resources are the important favorable situations for the transformation from bootleg innovation to performance. The combination situation of information capital and paradoxical leadership and the combination situation of psychological capital and colleagues support are more positive to the transformation from bootleg innovation to innovative performance. The study reveals the situation mechanism of successful transformation of bootlegging innovation and provides practical guidance for managers to effectively manage employees’ bootleg innovation.
