摘要
采用本土化ClimateQUALTM和MBI量表,在北京地区选取六所不同层次高校进行测试,运用SEM验证本土化ClimateQUALTM和MBI量表、确认测试数据。构建图书馆组织氛围与职业倦怠因果关系理论假设模型,经验证图书馆组织氛围管理政策维度以工作满意度维度为中介、人际关系维度以组织认同维度为中介对职业倦怠玩世不恭维度有负作用,职业倦怠玩世不恭维度是情绪衰竭维度的因变量;图书馆组织氛围可以解释职业倦怠玩世不恭维度变异量的30%、情绪衰竭维度变异量的54%。影响职业倦怠的组织因素是组织管理公平问题。女性馆员特点更容易引发图书馆职业倦怠,高比例的女性馆员使图书馆职业倦怠现象更为普遍。从组织管理和图书馆职业倦怠特点角度提出组织干预建议。
We selected six universities of different types and levels in Beijing and conducted two surveys using the localized ClimateQUALTM and MBI.SEM is used to verify the localized ClimateQUALTM and MBI and affirm the measurement data.We constructed a model to simulate the theoretical assumption on the causal relation of library organizational climate and staff burnout.We found that the dimension of library organization management policy has negative correlation with staff burnout via work satisfaction.The dimension of interpersonal relationships is negatively correlated with staff burnout via organizational identification.And staff burnout is the dependent variable of emotional exhaustion.Library organizational climate can explain 30%of the dimension of staff burnout,and 54%of the dimension of emotional exhaustion.The organizational factor that affects job burnout is the equity of organization management.The characteristics of female librarians are more likely to cause job burnout in libraries,and a high proportion of female librarians make job burnout in libraries more common.From the point of view of organizational management and library job burnout,this paper puts forward some suggestions for organizational intervention.
