共享领导力与员工建言行为关系——心理所有权与组织沟通开放性的作用 被引量:1

摘要 共享领导力由于对团队发展具有积极作用而日益受到学术界与企业界的关注。本文以207份领导-员工匹配数据为样本,基于镜像理论和社会认知理论,采用层次线性模型,探究了团队中共享领导力对员工建言行为的作用,并引入心理所有权与组织沟通开放性发掘其中的内在机制。结果表明:共享领导力正向促进员工建言行为;心理所有权在共享领导力对员工建言行为的促进过程中具有中介作用;组织沟通开放性正向调节共享领导力对员工建言行为的影响。本文认为,复杂动态的商业背景下企业应共享组织领导力,并提高员工心理所有权与组织沟通开放性以促进员工建言行为。本文丰富了共享领导力和员工建言行为的研究,同时为组织促进员工建言行为提供了理论指导。 Shared leadership has attracted more and more attention from academia and business circles because of its important role in team development.Using 207 leader-employee matching data as samples,based on Image Theory and Social Cognitive Theory,this paper uses Hierarchical Linear Models to explore the role of shared leadership on employee voice behavior in work team,and introduces psychological ownership and organizational communication openness into the study to explore the intrinsic mechanism.The results show that shared leadership positively promotes employee voice behavior;psychological ownership plays a mediating role in the process of sharing leadership promoting employee voice behavior;and organization communication openness positively regulates the influence of shared leadership on employee voice behavior.This paper argues that under the current background,enterprises should share organizational leadership,improve employees’psychological ownership and organizational communication openness to promote employees’voice behavior.The conclusions of this paper enrich the research on shared leadership and employee voice behavior,and provide theoretical guidance for organizations to promote employee voice behavior.
