基于控制点调节中介作用的绩效评价取向与科技人才创新行为研究 被引量:2

摘要 我国科技体制改革进入深水区,新旧评价问题交织,抑制科技人才创新,评价取向是问题关键。本文以创新型科技人才为研究对象,构建被调节的中介模型,探讨组织绩效评价取向对个体创新行为的影响及影响机制。调研发现:组织绩效评价取向偏向控制取向;绩效评价融合取向对个体创新行为产生显著正向影响,还通过心理授权的中介作用间接影响个体创新行为;控制点调节心理授权的中介作用,绩效评价融合取向通过心理授权对内控型个体创新行为的影响比外控型个体大。 With the deepening of science and technology system reform,new and old evaluation problems intertwin,which has inhibited the innovation of science and technology talents.The evaluation orientation is the crux of the problem.Taking innovative science and technology talents as the object,the paper constructs a moderated mediation model to explain how performance appraisal orientation affects individual innovative behavior,and why?The empirical researches show that performance appraisal orientation is biased control oriented.Integration-oriented performance appraisal has a significant positive impact on individual innovative behavior.Psychological empowerment serves as a completed media between integrated-oriented performance appraisal and individual innovative behavior.Locus of control moderated the mediation of psychological empowerment between integration-oriented performance appraisal and individual innovative behavior.Integration-oriented performance appraisal,by psychological empowerment,has a more significant impact on innovative behavior of internal controlled talents than that of external controlled talents.
