差序式领导、内部人身份认知和员工创造力 被引量:3

摘要 在市场竞争之间激烈的情况下,企业必须创新以提高创造力,而员工创造力是影响企业创新的关键因素。在企业中,领导者对于员工创造力提升的过程中发挥着重要的作用。本文立足中国情景,针对领导差别对待员工的现象,探索差序式领导对员工创造力的影响机制,并试图引入内部人身份认知作为中介变量探究其中作用机理。通过网上问卷的方式回收整理数据206份,运用SPSS 20.0软件对数据进行线性回归分析。实证研究表明:差序式领导对员工创造力产生正向影响,并且可以提高员工内部人身份认知,而内部人身份认知在差序式领导和员工创造力之间起中介作用。这些结论表明差序式领导在企业中具有有效性,并为后续领导者如何处理员工关系和提高员工创造力等具有一定的借鉴意义。 Facing with fierce market competition,enterprises must innovate to improve their competitiveness.Employee creativity is the key factor affecting enterprise innovation.Meanwhile,leaders play an important role in the process of improving employee creativity.Based on the Chinese situation,this paper probes into the phenomenon of differential treatment of employees,exploring the influence mechanism of differential leadership on employee creativity,and attempts to introduce internal human identity cognition as a mediator to explore its mechanism.206 data were collected by means of online questionnaires,and data was linearly analyzed by using SPSS 22.0 software.The result indicates that differential leadership has a positive effect on employees creativity and employees perceived insider status,and perceived insider status plays an intermediary role between differential leadership and employee creativity.These conclusions show that the differential leadership has effectiveness in the enterprise,and it has certain reference significance for the follow-up leaders to deal with employee relations and improve employee creativity.
