摘要
以探究工作使命感的前因变量为目标,在意义建构理论视角下,构建了领导意义建构行为作用于下属工作使命感的内在路径模型。采用多元回归分析方法对来自77个团队738名员工的问卷调查数据进行分析,结果表明:领导意义建构行为会正向影响下属工作使命感;下属对工作意义的感知在领导意义建构行为与下属工作使命感之间起中介作用;下属的工作自我效能感正向调节了工作意义感对领导意义建构行为与下属工作使命感之间的间接效应。这些研究结果可为组织中一些管理行为操作提供理论依据。
Taking the antecedent variable of work calling as the target,based on the sensemaking theory,this paper constructs the internal path model of the action of the leaders′sensemaking behaviors on the subordinate′s work calling.The questionnaire survey data of 738 employees from 77 teams were analyzed by multiple regression analysis method,and the results showed that:leaders′sensemaking behaviors would positively affect subordinates′work calling;subordinates′sense of work meaning mediates the positive relationship between leadership sensemaking behaviors and subordinates′work calling;subordinates′sense of work self-efficacy positively moderates the indirect effect of meaningful work on the leader′s sensemaking behaviors and subordinates′work calling.The research results will provide theoretical basis for some management behavior operations in the organization.
