入伍新兵忠诚度的特点及相关因素研究

The Characteristics and Related Factors of Enlisted Recruits’ Loyalty

目的:探讨入伍新兵忠诚度的特点及相关因素。方法:使用《中国军人忠诚量表》《武警战士满意度问卷》和《离职倾向量表》,采用整群抽样法对某训练基地256名入伍新兵进行调查。结果:入伍新兵忠诚度相对中国军人整体更高。从忠诚的对象看,对党、国家和人民的忠诚度最高,对单位和领导的忠诚度其次,对职业的忠诚度最低。从忠诚的维度看,规范忠诚最高,继续忠诚最低。工作满意度与入伍新兵忠诚度水平呈正相关(r=0.668,P<0.01),其中工作成就满意度、工作环境满意度和工作待遇满意度能解释入伍新兵忠诚度水平(校正R2=0.513)。离职倾向与忠诚度水平呈负相关(r=-0.458,P<0.01)。结论:入伍新兵总体忠诚度水平较高,工作满意度对其有显著影响。

Objective: To explore the characteristics and related factors of loyalty in Enlisted Recruits. Methods: The loyalty questionnaire of contemporary Chinese soldiers, the satisfaction questionnaire of armed police soldiers and the turnover intention scale were used to investigate 256 recruits in a training base by cluster sampling. Results: The loyalty of enlisted recruits was higher than that of the Chinese army. From the point of view of loyal objects, the loyalty to the party, the state and the people has the highest score, the loyalty to the unit and the leader is second, and the loyalty to the military occupation is the lowest. From the dimension of loyalty, normative loyalty is the highest and continuing loyalty is the lowest.Job satisfaction was positively correlated with enlisted recruit loyalty level(r=0.668, P<0.01). Job achievement satisfaction,job environment satisfaction and job treatment satisfaction could explain the enlisted recruit loyalty level(Revised R^2=0.513). Turnover intention was negatively correlated with loyalty level(r=-0.458, P<0.01). Conclusion: The overall loyalty level of enlisted recruits is higher, and job satisfaction has a significant impact on it.
